Abstract:
The article explores the theoretical and practical foundations for enhancing mechanisms for shaping the socio-psychological climate in organizations, taking into account international human resource management practices. It is highlighted that the socio-psychological climate is a systemic indicator of organizational culture, determining employee satisfaction, engagement, innovative activity, and work productivity. Based on a synthesis of approaches, the essence of modern standards for creating a safe and development-oriented work environment that fosters human potential is revealed. Key issues in adapting international human resource management principles to Ukrainian realities have been identified: limited financial resources, insufficient managerial competence, low levels of trust within teams, and a lack of efficient mechanisms for feedback and monitoring the socio-psychological climate. It is argued that to enhance the socio-psychological climate in Ukrainian enterprises, it is advisable to align with modern trends in EU countries, particularly by developing corporate programs supporting employees’ mental health and professional well-being; implementing participatory management models that ensure active employee involvement in decision-making; establishing mentorship, coaching, and continuous learning systems; introducing digital communication tools to increase transparency and openness of internal processes; and fostering a corporate culture of trust, partnership, and ethical responsibility. The scientific novelty of the study lies in proposing an integrated model for adapting international HR practices to the Ukrainian socioeconomic context, which combines organizational-management, psychological, and digital tools for staff development. A conceptual model for improving the socio-psychological climate is proposed, based on the principles of corporate social responsibility, adaptive leadership, human capital development, and enhancing organizational flexibility. It has been determined that the implementation of these approaches contributes to reducing emotional burnout, increasing employee engagement, strengthening team interaction, shaping a positive employer image, and enhancing the company’s competitiveness in the global environment. It has been determined that combining international experience with national features of human resources management lays the groundwork for developing a socially oriented organizational culture, which ensures the sustainability, efficiency, and social responsibility of Ukrainian enterprises in the context of European integration processes.
