Abstract:
The aim of the article is to study the key aspects of professional burnout and develop methodological recommendations for its diagnosis and prevention, taking into account modern challenges for Ukraine. To achieve this aim, the study considers the available foreign and domestic methods for diagnosing professional burnout and proves the need to develop such methodological support that would be efficient under martial law. Within the framework of the study, a model for diagnosing professional burnout «4-Dimension Burnout Diagnostic Model (4D-BDM)» is proposed, which focuses on four key factors: job satisfaction, physical health indicators, psychological state, and organizational culture. To determine the level of manifestation of each factor, a questionnaire is developed and a 5-point assessment scale is proposed. A system of levels of professional burnout has also been developed: «energy charge» (this is a state when an employee feels a full resource, enthusiasm and inspiration to do work); «spark» (initial level, when the first signs of tension appear, but there is still enthusiasm and inspiration); «hearth» (moderate level, when the employee feels tired and reduced in motivation, but continues to work, not completely exhausted); «smoldering fire» (a level at which fatigue becomes stable, work efficiency decreases and apathy appears); «fading» (a high level of burnout, when there is no energy and motivation, work causes significant discomfort); «ashes» (the highest level, when the employee is completely exhausted, there is a desire to change profession or leave work). Further on, the methodology of «Holistic resilience system» is developed, which focuses on the prevention of burnout by prioritizing interventions based on four critical factors previously used in the diagnostic methodology. The model contains specific recommendations for reducing professional burnout depending on its level. Also, this model offers a structured approach to solving the problems of different levels of job satisfaction to prevent burnout. The proposed combination of methodological approaches can be used by heads of organizations and representatives of personnel management services to develop and justify strategic personnel decisions to optimize the development of their human resources. Prospects for further research are to test the proposed methodological recommendations in organizations of various types of economic activity.
